Abstract

Abstrak Industri startup di Indonesia saat ini tengah berada dalam masa keemasan dengan menduduki peringkat ke enam dunia dalam hal jumlah entitas bisnis kreatif. Namun, di balik pertumbuhan yang pesat tersebut, keberlangsungannya dibayangi oleh tingginya tingkat perputaran karyawan, terutama di kalangan Gen Z. Sebagai kelompok yang diproyeksikan mendominasi angkatan kerja pada tahun 2025, Gen Z memiliki karakteristik eksploratif, fasih teknologi, dan haus akan pemenuhan nilai pribadi yang sering kali memicu tingginya niat untuk berpindah kerja. Fenomena turnover intention ini menjadi risiko menyeluruh bagi stabilitas organisasi karena berdampak langsung pada membengkaknya biaya sumber daya manusia, hilangnya pengetahuan institusional, dan terhambatnya efektivitas operasional. Penelitian ini bertujuan untuk menguji peran keadilan distributif dan job embeddedness sebagai prediktor kunci dalam menekan niat keluar pada karyawan Gen Z di ekosistem startup. Penelitian ini menggunakan beberapa landasan teoretis utama. Pertama adalah keadilan organisasi, khususnya keadilan distributif yang berfokus pada persepsi karyawan mengenai kesesuaian antara imbalan yang diterima dengan kontribusi yang diberikan berdasarkan prinsip ekuitas. Kedua adalah teori job embeddedness yang dikemukakan oleh Mitchell dkk., yang menjelaskan keterikatan karyawan melalui tiga dimensi utama: links, fit, dan sacrifice. Sementara itu, variabel turnover intention dikaji melalui kerangka pemikiran Mobley yang mencakup proses kognitif mulai dari pemikiran untuk keluar, upaya mencari alternatif kerja, hingga niat final untuk berhenti. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei. Data dikumpulkan dari 175 responden karyawan Gen Z (usia 18-28 tahun) yang aktif bekerja di sektor industri startup di Indonesia. Instrumen penelitian menggunakan skala likert yang telah divalidasi untuk mengukur ketiga variabel tersebut. Analisis data dilakukan dengan statistik deskriptif dan analisis regresi linear berganda untuk menguji pengaruh variabel baik secara parsial maupun simultan. Hasil analisis menunjukkan bahwa keadilan distributif memiliki pengaruh negatif dan signifikan yang sangat kuat terhadap turnover intention dengan sumbangan efektif mencapai 32.82%. Hal ini membuktikan bahwa bagi Gen Z, keadilan dalam perolehan hasil adalah faktor retensi yang paling krusial. Di sisi lain, job embeddedness juga memiliki pengaruh negatif dan signifikan, meskipun sumbangan efektifnya lebih kecil secara mandiri. Secara simultan, kedua variabel ini berhubungan signifikan dengan niat keluar (R= 0.563, F= 39.941, p < 0.001) dan memberikan kontribusi sebesar 31.7% terhadap variasi turnover intention. Penelitian ini menyimpulkan bahwa persepsi keadilan distributif merupakan pilar utama dalam menstabilkan retensi karyawan muda. Perusahaan startup disarankan tidak hanya fokus pada besaran nominal kompensasi, tetapi juga pada transparansi dan objektivitas sistem penggajian. Selain itu, menciptakan lingkungan kerja yang suportif untuk meningkatkan job embeddedness akan memperkuat jangkar karyawan di dalam organisasi. Abstract The startup industry in Indonesia is currently in its golden age, ranking sixth in the world in terms of the number of creative business entities. However, behind this rapid growth, its sustainability is overshadowed by high employee turnover rates, especially among Gen Z. As a group projected to dominate the workforce by 2025, Gen Z has explorative characteristics, is technologically fluent, and thirsts for personal fulfillment that often triggers high intentions to change jobs. This turnover intention phenomenon poses a comprehensive risk to organizational stability because it directly impacts the swelling costs of human resources, the loss of institutional knowledge, and hampered operational effectiveness. This study aims to examine the role of distributive justice and job embeddedness as key predictors in suppressing turnover intentions among Gen Z employees in the startup ecosystem. This study uses several main theoretical foundations. The first is organizational justice, specifically distributive justice which focuses on employee perceptions regarding the appropriateness between rewards received and contributions made based on the principle of equity. The second is the theory of job embeddedness proposed by Mitchell et al., which explains employee engagement through three main dimensions: links, fit, and sacrifice. Meanwhile, the turnover intention variable was examined using Mobley's framework, which encompasses cognitive processes ranging from thoughts of leaving, efforts to seek alternative employment, to the final intention to quit. This study employed a quantitative approach with a survey method. Data were collected from 175 Gen Z employee respondents (aged 18-28) actively working in various startup sectors in Indonesia. The research instrument used a validated Likert scale to measure these three variables. Data analysis was conducted using descriptive statistics and multiple linear regression analysis to examine the influence of variables both partially and simultaneously. The results showed that distributive justice had a very strong negative and significant effect on turnover intention, with an effective contribution of 32.82%. This demonstrates that for Gen Z, fairness in outcomes is the most crucial retention factor. On the other hand, job embeddedness also had a negative and significant effect, although its effective contribution was smaller independently. Simultaneously, these two variables were significantly related to turnover intention (R= 0.563, F= 39.941, p < 0.001) and contributed 31.7% to the variation in turnover intention. This study concluded that perceptions of distributive justice are a key pillar in stabilizing young employee retention. Startup companies are advised to focus not only on the nominal amount of compensation, but also on the transparency and objectivity of the payroll system. Furthermore, creating a supportive work environment to increase job embeddedness will strengthen employee anchorage within the organization.
