Abstract

ABSTRAK Fenomena quiet quitting muncul sebagai respon terhadap tekanan kerja pasca-pandemi, namun sintesis sistematis yang menghubungkan perilaku ini dengan kesehatan mental karyawan Gen Z masih sangat terbatas. Penelitian ini bertujuan untuk menganalisis secara sistematis dampak quiet quitting terhadap kesehatan mental karyawan Gen Z di tempat kerja. Menggunakan metode Systematic Literature Review (SLR) yang mengikuti pedoman PRISMA 2020, pencarian dilakukan pada lima database yaitu Publish or Perish, Google Scholar, Semantic Scholar, ScienceDirect, dan Openknowledge sebanyak 35 jurnal yang memenuhi kualitas kriteria CASP dipilih untuk memastikan validitas dan transparansi temuan. Hasil penelitian menunjukkan bahwa fenomena ini merupakan strategi adaptif atau mekanisme koping untuk melindungi kesehatan mental dari beban kerja berlebih dan lingkungan kerja non-suportif. Dampak yang paling dominan meliputi peningkatan stress, burnout, serta tingginya niat berpindah kerja (turnover intention). Secara teoritis, studi ini mempertegas peran quiet quitting sebagai indikator penting kesehatan organisasi. Secara praktis, organisasi disarankan untuk mengimplementasikan intervensi proaktif seperti penguatan keamanan psikologis dan kebijakan fleksibilitas kerja guna menjaga kesehatan mental serta retensi karyawan Gen Z. ABSTRACT The phenomenon of quiet quitting has emerged as a response to escalating workplace pressures in the post-pandemic era. However systematic synthesis explicity lnking this behavior to the mental health of Gen Z employees remains scarce. This study aims to systematically analyze the impact of quiet quitting on the psychological; well-being of Gen Z employees in the workplace. Utilizing the Systematic Literature Review (SLR) method in accordance with PRISMA 2020 guidelines, a search was conducted across five database: Publish or Perish, Google Scholar, Semantic Scholar, ScienceDirect, and Open Knowledge. A total of 35 journals meeting the CASP quality assessment criteria were selected to ensure the validity and transparency of the findings. The results indicate that this phenomenon fuctions as an adaptive strategy or coping mechanism to protect mental health from excessive workloads and unsupportive work environments. The most dominant impact identified include increased stress, burnout, and high turnover intention. Theoretically, this study reinforces the role of quiet quitting as a crucial indicator of organizational health. Practically, organizations are advised to implement proactive interventions, such as enhancing psychological safety and tailored wellbeing programs, to maintain mental health and retention among Gen Z employees.
