Abstract

ABSTRAK Manajemen sumber daya manusia (SDM) merupakan unsur penting dalam pengelolaan lembaga pendidikan, termasuk pondok pesantren. Realitanya, banyak pesantren menghadapi tantangan dalam meningkatkan kinerja asatidz karena belum memiliki sistem manajemen SDM yang terstruktur dan berkelanjutan. Hal ini berdampak pada efektivitas proses pembelajaran dan kualitas pendidikan secara keseluruhan. Penelitian ini bertujuan untuk mengetahui bagaimana manajemen SDM dilaksanakan di Pondok Pesantren Raudhatul Ulum dalam rangka meningkatkan kinerja asatidz sebagai ujung tombak proses pendidikan di lingkungan pesantren. Penelitian ini menggunakan metode kualitatif dengan pendekatan studi kasus. Data diperoleh melalui teknik observasi, wawancara mendalam, dan dokumentasi terhadap pihak-pihak terkait, seperti pimpinan pesantren dan para asatidz. Proses penelitian dilakukan secara sistematis dengan menganalisis setiap tahapan manajemen SDM, mulai dari rekrutmen, pelatihan, evaluasi kinerja, hingga pemberian motivasi dan penghargaan. Analisis data dilakukan secara deskriptif-kualitatif untuk menangkap makna dan pola dari praktik manajerial yang diterapkan. Hasil penelitian menunjukkan bahwa manajemen SDM di Pondok Pesantren Raudhatul Ulum dilakukan secara kontekstual, berbasis nilai-nilai keislaman dan kekeluargaan. Pendekatan ini terbukti efektif dalam meningkatkan motivasi, tanggung jawab, dan loyalitas para asatidz. Meskipun belum didukung oleh sistem formal yang terstandarisasi, praktik yang dilakukan telah memberi dampak positif terhadap kinerja pengajar. Peneliti selanjutnya disarankan untuk mengkaji topik serupa dengan pendekatan kuantitatif guna memperoleh data yang lebih terukur, serta memperluas objek penelitian ke lembaga sejenis untuk perbandingan yang lebih mendalam. ABSTRACT Islamic boarding schools as Islamic educational institutions have an important role in the formation of character and the development of religious knowledge of students. One of the keys to the success of pesantren lies in the quality and performance of asatidz (teachers). Asatidz as educators has a strategic role in shaping the character and competence of students. Therefore, effective human resource management is indispensable to encourage productivity and learning quality. This study aims to find out how human resource management (HR) is applied in improving the performance of asatidz at the Raudhatul Ulum Islamic Boarding School. This study uses qualitative research methods. Data was collected through field observations, in depth interviews with leaders and asatidz, and documentation of managerial activities related to HR training and development. The results of the study show that human resource management in this Islamic boarding school includes a recruitment process based on Islamic competence, continuous training that combines scientific and spiritual aspects, periodic performance evaluation, and appreciation in the form of moral and material incentives. This approach has been shown to increase the motivation, loyalty, and work effectiveness of asatidz. In addition, management based on family and Islamic values strengthens the integrity and commitment of educators. It is recommended to institutions and internal stakeholders to develop human resource management in a more systematic and sustainable manner. In addition, the next researcher is expected to expand the study on other aspects that have not been revealed in this study.
