Abstract
ABSTRAK Penelitian ini bertujuan untuk menganalisis pengaruh beban kerja terhadap ketidakpuasan kerja dengan Counterproductive Work Behaviour (CWB) sebagai variabel intervening dalam Perspektif Bisnis Islam pada pekerja swasta Generasi Z di Bandar Lampung. Penelitian ini dilatarbelakangi oleh tingginya tuntutan pekerjaan yang berpotensi meningkatkan beban kerja, memunculkan perilaku kerja kontraproduktif, serta menurunkan kepuasan kerja. Generasi Z sebagai angkatan kerja yang mendominasi sektor swasta memiliki karakteristik dan ekspektasi kerja yang berbeda sehingga menarik untuk dikaji. Penelitian ini menggunakan pendekatan kuantitatif dengan jenis penelitian lapangan (field research). Sampel penelitian berjumlah 118 pekerja swasta Generasi Z di Bandar Lampung yang dipilih menggunakan teknik purposive sampling. Data dikumpulkan melalui penyebaran kuesioner menggunakan skala Likert dan dianalisis dengan metode Partial Least Squares-Structural Equation Modeling (PLS SEM) menggunakan aplikasi SmartPLS 4. Analisis dilakukan melalui pengujian outer model, inner model, uji hipotesis, dan uji mediasi (specific indirect effect). Hasil penelitian menunjukkan bahwa beban kerja berpengaruh positif dan signifikan terhadap ketidakpuasan kerja serta Counterproductive Work Behaviour. Selain itu, Counterproductive Work Behaviour berpengaruh positif dan signifikan terhadap ketidakpuasan kerja serta terbukti memediasi secara parsial hubungan antara beban kerja dan ketidakpuasan kerja. Dalam Perspektif Bisnis Islam, pengelolaan beban kerja yang adil, proporsional, dan sesuai kemampuan pekerja merupakan bentuk penerapan nilai amanah dan keadilan sehingga dapat meminimalkan perilaku kerja kontraproduktif serta meningkatkan kepuasan kerja karyawan. ABSTRACT This study aims to analyze the effect of workload on job dissatisfaction with Counterproductive Work Behaviour (CWB) as an intervening variable from the perspective of Islamic Business Ethics among Generation Z private-sector employees in Bandar Lampung. The study was motivated by increasing job demands that may lead to excessive workload, encourage counterproductive work behaviour, and reduce employees' job satisfaction. As the dominant workforce in today's labor market, Generation Z possesses unique work characteristics and expectations, making this topic relevant for further investigation. This research employed a quantitative approach using field research methods. The study involved 118 Generation Z private-sector employees in Bandar Lampung selected through purposive sampling. Data were collected using a Likert-scale questionnaire and analyzed using the Partial Least Squares–Structural Equation Modeling (PLS SEM) method with SmartPLS 4 software. The analysis included outer model evaluation, inner model assessment, hypothesis testing, and mediation testing through the specific indirect effect. The findings indicate that workload has a positive and significant effect on both job dissatisfaction and Counterproductive Work Behaviour. Furthermore, Counterproductive Work Behaviour has a positive and significant effect on job dissatisfaction and partially mediates the relationship between workload and job dissatisfaction. From the perspective of Islamic Business Ethics, managing workload fairly and proportionally according to employees' capabilities reflects the values of justice ('adl) and trustworthiness (amanah), thereby reducing counterproductive work behaviour and improving employees' job satisfaction.
